The Culture Behind Avalon Mechanical’s Strategy of Building Teams with Good People that Produce Good Work

Avalon Mechanical was built around designing systems most people rely on before they ever notice them.

Every building needs systems that keep it healthy, comfortable and functional. Heating, cooling, plumbing, fire suppression and controls all have to work together quietly in the background, whether the space is a hospital, an art gallery, a restaurant, a school or a workplace.

Avalon Mechanical has spent more than 40 years designing those essential systems across British Columbia.

Established in Victoria in 1984, the mechanical engineering consultancy has grown from a small Vancouver Island team into a full-service firm with offices in Victoria, Vancouver and Nanaimo. Its work covers mechanical design, energy modelling, commissioning, sustainable design and building performance across a wide range of projects.

The scale of that work is broad, but the approach is practical. Avalon designs the systems that keep buildings running, then brings the right technical judgement to each environment. A surgical room, a marina, a glass blowing studio and a large commercial kitchen all need different answers. Avalon’s experience helps the team know which one to reach for.

That combination of technical skill and practical judgement has shaped the firm’s reputation. Clients trust Avalon because the team is professional, reliable and easy to work with. They pick up the phone, communicate clearly and bring solutions forward before small issues become bigger problems.

Earlier this year, Avalon Mechanical was named a winner of the Culture 100 Awards, which recognize Canada’s most thriving companies to work for. After reviewing more than 5,000 companies and surveying over 20,000 employees, Avalon Mechanical stood out for building a team where kindness shapes the way people work together on complex, essential projects.

Inside Avalon, that culture starts with people who care about the work and about one another.

The firm describes its culture as ever-evolving, shaped by the needs of a diverse and talented team. Formal programmes and policies matter, but Avalon also believes culture depends on hiring people who love what they do and want to work well with others.

That belief shows up in the mix of experience inside the business. Many senior team members have been with Avalon for more than 20 years, bringing deep project knowledge and long-standing client relationships. Alongside them are early-career engineers who bring fresh thinking from schools across Canada, including the University of Victoria, the University of British Columbia, Camosun College and BCIT.

That pairing is deliberate. Avalon sees strength in bringing seasoned judgement and new perspective together. It helps younger engineers learn through real project exposure, while giving the wider team new ideas, energy and ways of thinking.

Mentorship is a major part of that. Avalon wants its people to feel proud of the work they do, while also feeling that they have the support and resources to progress in the areas they care about most. Junior staff receive direct one-to-one mentorship from senior leaders, while training opportunities and industry events help people keep developing beyond the day-to-day work.

That investment fits naturally with Avalon’s long history of creating opportunities for engineering students. For 20 years, the firm has given students field experience, client interaction and genuine involvement in the team. Avalon has received two Co-op of the Year Awards, one from Camosun College and one from the University of Victoria, reflecting the care it puts into mentoring the next generation of engineers.

That kind of development matters in a field where learning happens through real responsibility. Mechanical engineering is detailed, technical and often pressure-filled. People need guidance, but they also need opportunities to build confidence by contributing meaningfully to project teams and delivering long-standing systems that serve the buildings and the people that live, work and play in them.

Avalon’s culture is designed to create that balance. The team wants people to feel supported without losing the ownership that helps them grow. Whether someone is a junior co-op or a senior leader, the expectation is that people set aside ego and work together towards the best result.

Kindness is central to that.

At Avalon, the person who thrives is someone who leads with kindness. That does not mean avoiding challenges or lowering standards. It means approaching the work with respect, staying open to other perspectives and understanding that the best results come from people working well together.

The same spirit carries into Avalon’s relationships with clients. The firm is known for being dependable and personable, giving clients direct access to the engineers working on their projects rather than filtering everything through layers of communication. If something is not going to work, Avalon aims to say so early.

That honesty helps build trust. It also reflects the practical professionalism that runs through the business. Avalon strives to make decisions that balance performance, cost and long-term value, helping clients get systems that work properly for the buildings they serve.

Energy performance has been integral to Avalon from the beginning. The firm originally started in energy studies and management, with building-system design following shortly afterwards. That early focus on reducing consumption continues to shape the way Avalon approaches its work today.

The connection between engineering and sustainability is practical. The systems Avalon designs influence how much energy buildings use, how comfortable people feel inside them and how well those buildings perform over time. Much of that engineering sits behind walls and ceilings, but its impact is felt every day.

Avalon’s commitment to its industry also extends beyond projects. The firm is involved with Island Women in Science and Technology and the Canadian Green Building Council, alongside industry organizations including ASHRAE and UDI, reflecting its interest in contributing to the wider engineering and building community.

As Avalon has grown from 12 people to over 70, the challenge has been to keep the culture personal. The business strives to build a workplace where people feel seen, supported and able to do work they are proud of as the firm continues to grow.

Across thousands of companies considered and tens of thousands of employee voices gathered, Avalon Mechanical stood out for creating a workplace where people do serious technical work inside a team that leads with care.

As Avalon Mechanical continues engineering essential systems, its direction remains clear: design spaces that perform, mentor the engineers who will shape the future and build a workplace where people can do excellent work without leaving kindness behind.
